Abstract

This research aims to analyze the role of organizational passion in reducing negative work behavior among employees at the College of Administration and Economics, University of Fallujah. The research employed a descriptive-analytical approach, utilizing a questionnaire as the primary data collection tool. For data analysis, the researchers used (Smart PLS v.4) and (SPSS 28 The research community included 127 individuals, but the research sample was made up of 104 college members, and when the questionnaire was distributed the exact number retrieved was 97. The research concluded that there is a strong and statistically significant relationship between organizational passion and negative work behavior. This means that any improvement in organizational passion levels will directly lead to a reduction in negative practices within the work environment. Furthermore, organizational passion is strongly and statistically linked to negative work behavior. Higher levels of organizational passion among employees contribute to strengthening their engagement with their work and increasing their commitment to organizational values. This, in turn, reduces the likelihood of engaging in negative behaviors within the work environment, such as sabotage, withdrawal, or misuse of resources. It was also shown that there are performance and behavior control policies represented by penalties aimed at reducing negative work behaviors, which positively impacts improving job performance and enhancing organizational stability within the college. The research also offered several recommendations, the most important being developing flexible monitoring systems that focus on preventing negative work behavior instead of dealing with it after it happens, by raising awareness of negative behaviors and their impact on organizational performance.

المستخلص

يهدف البحث الى معرفة دور الشغف التنظيمي في الحد من سلوك العمل العكسي لدى العاملين في كلية الادارة والاقتصاد- جامعة الفلوجة، وقد اعتمد البحث على المنهج الوصفي التحليلي، تم استخدام استبانة كأداة رئيسية لجمع البيانات, وفي سبيل تحليل البيانات استخدم الباحثون برنامج (Smart Pls v.4) و(Spss 28) وكان مجتمع البحث يتضمن (127) فردا الا ان عينة البحث العشوائية مكونة من(104) فردا من منتسبي الكلية , وعند توزيع الاستبيان كان العدد الصحيح المسترجع (97) حيث توصل البحث إلى عدة استنتاجات اهمها وجود علاقة تأثير قوية ومعنوية بين الشغف التنظيمي وسلوك العمل العكسي مما يعني أن أي تحسن في مستويات الشغف التنظيمي سينعكس مباشرة في تقليل الممارسات السلبية داخل بيئة العمل.، وكذلك أن الشغف التنظيمي يرتبط بشكل قوي ومعنوي بسلوك العمل العكسي، إذ إن ارتفاع مستويات الشغف التنظيمي لدى العاملين يسهم في تعزيز ارتباطهم بعملهم وزيادة التزامهم بالقيم التنظيمية، الأمر الذي يقلل من احتمالية ممارسة السلوكيات السلبية داخل بيئة العمل، مثل التخريب أو الانسحاب أو إساءة استخدام الموارد، كما تبين ان هنالك سياسات ضبط الاداء والسلوك متمثلة بالعقوبات التي تفرض بهدف تقليل سلوكيات العمل العكسية مما ينعكس إيجابًًا على تحسين الأداء الوظيفي وتعزيز الاستقرار التنظيمي داخل الكلية، وقدم البحث عدة توصيات أهمها تطوير أنظمة رقابية مرنة تركز على الوقاية من سلوك العمل العكسي بدلاًً من معالجته بعد حدوثه، من خلال تعزيز الوعي بالسلوكيات السلبية وتأثيرها على الأداء التنظيمي.
